About Noelle

Noelle Carroll, CDR, is an executive coach and former corporate recruiter with more than 15 years of experience across talent acquisition, internal mobility, and workforce development. She began her career in corporate recruiting, leading both high-volume and strategic hiring initiatives before transitioning into internal career coaching roles within large, complex organizations.


Through this work, Noelle identified a consistent pattern, companies were losing high-performing talent while continuing to invest heavily in external hiring, often overlooking the potential within their existing workforce. She saw firsthand that the issue was not a lack of talent, but a lack of alignment between workforce capability, internal mobility, and business performance.


This insight led her to develop the Stay, Shift, SOAR™ framework, a structured approach that helps organizations intentionally move talent by identifying who should be developed in place, who is ready to transition into new opportunities, and who is positioned to advance into leadership. The framework was designed to address retention challenges at scale while creating clear, actionable pathways for employee growth.


Today, Noelle partners with executive teams to design and implement internal mobility systems that strengthen leadership pipelines, increase productivity, and reduce unnecessary turnover. Her approach blends deep recruiting expertise with executive coaching and workforce strategy, enabling organizations to better leverage their existing talent as a long-term competitive advantage.

01What do you attribute your success to?

I’d say my success really comes down to curiosity and patterns. I’ve had thousands of career conversations, and I’m always asking questions, not just to connect, but because I genuinely want to understand how people think, why they stay, why they leave, and what they actually want.

But I’m also a numbers girl. I don’t just hear stories and move on, I start connecting the dots. I’m always looking for trends, what’s repeating, what’s working, what’s not.

That combination is really what became my superpower. I can take real conversations and turn them into clear patterns and strategy. That’s actually what led me to build my framework, it came straight from what I was seeing over and over again.

02What advice would you give to young women entering your industry?

Honestly, my biggest advice is, try everything.


We actually say that in our house all the time, it’s from Zootopia, but it really stuck with me because it’s true. Early in your career, you’re not supposed to have it all figured out. The goal is to get exposure, try different things, and learn what you like and what you don’t.


That’s how you start building your foundation. Over time, you develop almost like a filter, you can recognize what aligns with you, what doesn’t, what energizes you, and what drains you.

But you only get that clarity by putting yourself out there and trying things. That’s where the real growth happens.

03What are the biggest challenges or opportunities in your field right now?

The biggest challenge right now is shifting how organizations think about talent. Most companies are still very quick to hire externally, but with how fast everything is changing, technology, AI, the pace of business, that approach is getting harder to sustain.

It’s not just about finding someone with the right skill set anymore. It’s about whether they can come in, ramp up quickly, and keep up with constant change. That’s where companies are starting to feel the strain.

So a big part of my focus is helping organizations rethink that approach and see the value in investing in the talent they already have. That’s really where my Stay, Shift, SOAR framework comes in, it gives them a structured way to develop, move, and retain their people instead of constantly going outside to solve internal gaps.

04What values are most important to you in your work and personal life?

For me, it really comes down to integrity, leadership, and a genuine passion for people.

Integrity is huge in the work I do. I have a lot of career conversations, and those get personal. People are sharing real experiences, challenges, and decisions that impact their lives, so I take that responsibility seriously. Trust is everything.


I also value strong leadership. I take pride in leading people and helping organizations think differently, not just about talent, but about how they show up for their employees.

And at the core of it all, I’m just really passionate about people and their careers. That’s what’s guided me here. I honestly feel like I’m on a mission to help organizations rethink how they develop and retain their talent.


I’m not saying external hiring doesn’t have its place, it does. But I’ve seen time and time again that when companies shift their focus and really invest in the people they already have, those employees step up. They feel valued, they grow, and they deliver in ways most organizations don’t expect.
